Behind the scenes: Empowering frontline workers in Children’s Services

By James Adams

Written by James Adams, IKON Trainer

Frontline workers in residential care homes face daunting challenges daily, mainly when dealing with children displaying challenging behaviours such as defiance, non-compliance, and even aggressive behaviour. These behaviours can escalate into situations where the safety of both staff and residents is at risk, making it crucial for care providers to be well-prepared.

At IKON Training, we understand the unique pressures that caregivers and residential care staff face. That’s why our Managing Challenging Behaviour training courses are meticulously designed to equip them with the necessary tools.

Our training not only covers behaviour management techniques but also focuses on empowering staff with de-escalation skills and personal safety techniques to handle situations effectively. This holistic approach ensures that our learners leave with a comprehensive understanding of their challenges and how to address them safely and confidently.

Tailored training for Children’s Homes staff

In the past year, IKON Training has expanded its collaboration with more Children’s Home providers. This growth has allowed us to refine our training courses to address the specific needs of each home and its staff.

Our courses teach physical intervention techniques and help staff understand the underlying causes of challenging behaviour. We delve into the psychological and environmental triggers that can lead to such behaviours, helping them develop a deeper understanding of the children in their care.

The training experience: From de-escalation to personal safety techniques

When frontline workers arrive at our training venue on the outskirts of Ipswich, they are welcomed into a supportive and engaging learning environment. The training begins with an introduction to IKON’s values and approach, followed by an outline of the course content, including theoretical knowledge and practical skills.

Our highly interactive courses ensure learners fully engage with the material and gain confidence in their abilities. We cover everything from basic communication skills to advanced de-escalation techniques and safe handling procedures. The training is competency-assessed, ensuring that all participants leave with the skills necessary to manage challenging behaviour safely and effectively.

Understanding the root causes of behaviour

Iceberg Model for De-escalation

Behaviour is a form of communication, often driven by underlying factors that may not be immediately apparent. During our training, we explore the triggers and precursors to challenging behaviour using tools like the Iceberg Model. This model helps staff identify the environmental, biological, and psychological factors that contribute to a child’s behaviour, enabling them to address the root causes rather than just the symptoms.

By understanding these underlying issues, staff can more effectively apply de-escalation training, preventing situations from escalating to the point where physical intervention becomes necessary.

My colleague Pat Lane, has written Unlocking Your Potential: How the Iceberg Model Transforms Conflict Resolution Training.

Building rapport and effective communication

One of the key components of our training is the LEAPS communication model, which provides a structured approach to managing conflict. This model helps staff Listen, Empathise, Ask Questions, Paraphrase, and Summarise—essential skills when dealing with children displaying challenging behaviours. Using LEAPS, staff can defuse potentially volatile situations before they escalate, ensuring a safer environment for everyone involved.

Positive outcomes and learner feedback

One of the most rewarding aspects of my role as a trainer is seeing the growth and development of our learners. Many come to the course feeling unsure of their abilities but leave with newfound confidence and a comprehensive toolkit of skills they can immediately apply.

Feedback from our learners has been overwhelmingly positive:

‘James was absolutely incredible as a trainer, and the course itself was the best training I have ever been on. Thank you so much, I now feel much more confident – I enjoyed the training a lot too, it was very interesting!’ – CF Social.

‘James was fantastic and engaging. I learned a lot and feel more confident at work now. Wonderful three days enjoyed it and learned lots of new things.’ – Able Healthcare.

Collaborative learning and ongoing support

Our commitment to our clients continues even after the course is over. We often visit homes across East Anglia to better understand their unique environments and continue our collaborative approach to learning. These site visits help us tailor our training even further, ensuring that it remains relevant and effective.

For example, we recently attended the open days for two new Children’s Homes in Suffolk, run by our long-standing client, CF Group. These visits allowed us to see first-hand the incredible work being done to create safe, calming, and supportive environments for children in care.

It’s exciting to be part of such a positive initiative, and we’re proud to continue our partnership with CF Group by providing essential training for all staff.

Enhancing safety with physical intervention and restraint equipment

When de-escalation techniques are not enough, having the right equipment is crucial. IKON Training offers Physical Intervention and Restraint Equipment, such as the Safety Pod, alongside our comprehensive training programmes.

This ensures that staff are well-trained and equipped to handle even the most challenging situations safely.
